Title: Identities beyond Boundaries: Ethnic minority professionals’ negotiation of the boundary between work and non‐work domains

Abstract: Whereas most studies approach boundary work as an either/or choice between integration and segmentation of work and non-work, this study aims to develop a more complex understanding by adopting an identity perspective and drawing on the extreme case of ethnic minorities. Based on in-depth interviews, our findings show the construction of boundary transcending identities which allows individuals to combine integration and segmentation, boundary regulation by other domain members which challenge individuals’ boundary work, and individuals’ construction of comforting narratives to address ongoing boundary challenges. These findings highlight an understanding of boundary work as involving hybrid identities, social and political processes, and ongoing maintenance of constructed boundaries and identities. We further discuss the implications for diversity (management) research.
